The death of the CV: skills-based hiring vs CV screening and what comes next
Goodbye CV, hello proven skills.

Skills-based hiring means selecting candidates on direct evidence of what they can do, measured the same way for every applicant. CV screening means inferring it from what they say they have done. The CV is dead. It just does not know it yet.
Once the cornerstone of talent decisions, the CV has become a symbol of everything broken in hiring: static, subjective and stuck in the past. It privileges pedigree over performance, polish over potential. It encodes bias, fuels inefficiency and limits access to the very talent companies are trying to unlock.
And yet most companies have not replaced it. They have just tried to automate it.
Automating a broken input: AI on top of CV screening
Across industries, AI is being layered onto CV screening (resume screening, in the US) in a bid for efficiency. This is not transformation. It is digitising a flawed system and calling it progress.
AI trained on CVs often replicates the biases and assumptions of historical hiring. Keyword filters become proxies for potential. Gaps become red flags. Names, schools and titles stand in for ability, and the name problem predates AI: a field experiment that sent identical CVs under different names found that the name alone changed the callback rate. Harvard Business School and Accenture report that millions of capable candidates are discarded by AI tools built to process, not understand, human potential.
The result? Faster exclusion. Not smarter selection.
In 2023, the US Equal Employment Opportunity Commission issued guidance cautioning against unvetted AI in hiring decisions, citing risks to fairness, transparency and compliance. Deloitte has similarly highlighted the risk of "automation bias", warning that many AI systems reinforce pre-existing inequities in hiring data.
The message is clear: automating bias at scale is still bias at scale.
Skills-based hiring vs CV screening: what is the difference?
CV screening asks what a candidate has done, and trusts the document. Skills-based hiring asks what a candidate can do, and measures it. The first sorts people by proxies: job titles, school names, years in role, the right keywords. The second puts every applicant through the same job-relevant tasks and compares the results. Our comparison of CVs and skill assessments sets out what each one predicts.
CVs don't predict performance. Science does.
At Maki, we did not set out to improve CV screening. We eliminated it altogether.
Our AI HR agents replace the CV with something better: direct, validated measurement of capability.
We assess candidates not by what they say they have done but by what they can do. Our assessments are grounded in behavioural science, cognitive research and psychometric validation. Candidates are evaluated on real skills, through immersive tasks that simulate real work: soft skills, power skills, language, logic, decision-making, all captured in a controlled, scientifically designed environment. Shiro, our skill screening agent, does this for every applicant in a high-volume funnel.
This is not a better filter. It is a new system, skills-based hiring by design, built to surface the talent others miss.
According to the World Economic Forum, skills-based hiring is one of the most impactful shifts reshaping the future of work, offering increased access to opportunity and better alignment between talent and tasks.
AI HR agents: beyond automation, into execution
Maki's AI HR agents do not just review. They act.
They conduct phone screenings at scale, interviewing thousands of candidates per week, adapting to role requirements. They score responses using fine-tuned LLMs trained on real-world success, not arbitrary keywords.
Our agents are autonomous, fully customisable and embedded in the hiring workflows of the world's most demanding enterprises. They do not rely on CVs. They rely on results.
Designed for fairness. Built for accuracy.
Every question, every score, every decision is validated and auditable. While others rush AI into hiring with minimal oversight, we build trust into every layer, so that fairness is not a feature. It is the foundation.
It is why organisations that use Maki see measurable gains: 3x faster hiring, 95% candidate satisfaction, and double-digit improvements in quality of hire and retention.
Skills-based hiring FAQ
Is the CV really dead? As a gateway, yes. It can still serve as a record of someone's history, but in skills-based hiring the assessment comes first and the CV, if it is read at all, comes later.
How do you move from CV screening to skills-based hiring? Start at the top of the funnel. Replace the CV sift with a short, validated assessment every applicant completes, then interview from the ranked results. Our guide to the types of pre-employment assessment covers which tests fit which roles.
The future doesn't include a CV
Legacy hiring was built for a world that no longer exists. We do not just speed up decisions. We improve them. Our AI agents make talent acquisition smarter, fairer and exponentially more scalable.
This is not about replacing recruiters. It is about freeing them to lead.
Because the future of hiring is not paper-based. It is performance-based. And it is already here.
